How Charisma helped Opportunity International UK build a board worth duplicating
They asked for four trustees. We found five, and the Chair said they could have filled two boards.
Finding one exceptional trustee is a challenge. Finding four of them simultaneously, each with a distinct area of expertise, all sharing a deep and active Christian faith? That is a different kind of search entirely. When Opportunity International UK came to Charisma, that is exactly what they needed, and we are proud to say we delivered more than they asked for.
The challenge: four roles, one brief, no compromises
Opportunity International UK is a faith-driven organisation based in Oxford, working to end poverty through financial inclusion. As the organisation looked to strengthen and diversify its Board, it identified four distinct gaps: Finance, Marketing, Microfinancing, and Programme Delivery. Each area required genuine depth of experience, not a generalist dabbling at the edges.
But the brief did not stop there. Beyond professional credentials, every candidate had to be faith-motivated and actively engaged in their Christian faith. That is not a minor footnote. It is a defining characteristic that shapes how trustees show up, how they engage with the mission, and how they represent the organisation to the people it serves around the world. Finding people who ticked every box, on paper and in spirit, required a search with both breadth and discernment.
Our approach: wide net, rigorous filter
We launched an extensive advertising and search campaign designed to reach the right people across multiple channels. This was not a passive post-and-wait exercise. We were actively looking, proactively reaching out, and carefully assessing each candidate against a profile that was deliberately demanding.
The result was a longlist of 19 candidates spanning all four skillset requirements. Each had been through a full vetting interview with our team before being put forward, so the Board received candidates who had already been properly scrutinised, not a pile of CVs to sift through. We do the hard work so that our clients can focus on making great decisions.
From that longlist, the Board invited 10 individuals to formal interview. What happened next speaks to the quality of the candidates Charisma had identified: the remaining nine were considered strong enough to be invited for separate conversations exploring how they might contribute to the organisation in other ways. Not a rejection list. A waiting list of talent.
"We could have appointed two boards from the exceptional quality of the longlist."
That remark from the Chair tells you everything about the standard of candidates Charisma presented. It is not the kind of comment you hear when recruitment has gone adequately. It is what people say when they have been genuinely surprised by what is possible.
The outcome: five trustees appointed
Ultimately, five trustees were appointed, one more than the original brief called for. Their starts were staggered across late 2024 and early 2025, allowing the Board to onboard each person thoughtfully without overwhelming the organisation's capacity to integrate new voices.
Each trustee brought something distinct. Together, they represent a strengthened, more diverse Board that is better equipped to guide Opportunity International UK through its next chapter. The faith dimension, so important to the organisation's identity, runs through every appointment.
The Board's feedback on working with Charisma was generous and, we hope, honest:
"You and your team at Charisma have exceeded our expectations with this commission, and we are truly grateful."
Exceeding expectations is something we take seriously. Boards tend to know what good looks like, and when they tell us we have gone beyond it, we listen carefully and take note.
What made this work
Trustee recruitment in the faith sector is a specialist discipline. It asks recruiters to hold two parallel assessments at once: professional capability and personal alignment with a mission that is genuinely values-led. Neither can be treated as secondary. A brilliant Finance professional who is not meaningfully engaged with Christian faith would not have been right for this Board. Equally, a committed person of faith without the right professional credentials would not have served the organisation well.
At Charisma, we understand that tension because we have navigated it many times. Our consultants know how to have conversations that go beyond the CV, exploring how candidates think about mission, about service, and about governance. That depth of conversation is what turns a good longlist into a great one.
What comes next
One of the clearest signals that a client relationship has gone well is being asked back. Opportunity International UK has appointed Charisma to lead their Chair recruitment later this year. We are looking forward to it.
