Recruitment pressures in health and social care – and how a specialist partner can help

Recruiting in health and social care charities has never been harder. Here's why generalist approaches fall short - and what a specialist partner can do differently.

I've worked in and around health and social care for most of my career. Before joining Charisma, I worked directly in health and social care settings, so when organisations in this space tell me about the pressures they're facing, I'm not just listening as a recruiter. I understand it from the inside.

And right now, those pressures are significant. The health and social care charity sector is navigating one of the most complex recruitment environments in its recent history. For many organisations, finding and securing the right people has become not just difficult, but genuinely critical to service delivery and long-term sustainability.

What's making recruitment so hard right now?

Health and social care charities are operating at the frontline of some of society's most complex needs. An ageing population, rising demand for mental health services, social care pressures, and the continuing effects of the pandemic have all increased strain on organisations that were already working hard with limited resource.

On top of that, many are contending with:

  • Persistent skills shortages, particularly in purposeful leadership, fundraising, finance, HR, and care-facing roles

For smaller charities or overstretched leadership teams, managing recruitment alongside operational delivery can feel impossible. And when roles go unfilled, it's the people your organisation exists to serve who feel it most.

It's about more than skills and experience

One of the things I find myself saying again and again to organisations is this: recruitment in this sector is about far more than a strong CV. Cultural fit, emotional intelligence, resilience, and a genuine commitment to the mission are just as important as qualifications and experience.

A technically capable candidate who lacks the right values or the empathy required for this kind of work can quickly become a poor fit, often at significant cost to the organisation and to the people around them. Conversely, exceptional candidates who are motivated by purpose can be missed entirely if the process is rushed or too generic.

This is where generalist recruitment often falls short. And it's why sector-specific experience matters so much.

What a specialist approach looks like in practice
